Career

As manager, best feeling in the world is watching your direct reports grow. Iall never forget the junior PM that came to our team with considerable gap in their collaboration skills. After identifying that development area, working together through the process above, and then revisiting it six months later, I was thrilled to see nearly every instance of peer feedback call out that this was no longer an issue and, in fact, this reportas development area had turned into strength. All it take was infusing performance reviews with more structure, attention, and intention. Gather direct feedback from your report, and from their coworkers Capture their accomplishments Describe their asuperpowera Write a short high-level summary of their performance Identify 1-2 development areas, with examples, concrete suggestions, and what akilling ita would look like Share a timeline for their next career milestone schedule it Prep narrative, bring paper copies Break ice Share their rating Walk through details, spending most time on development areas Share compensation Create follow-up action plan Leave time for discussion schedule one-hour monthly coaching chat Review action items together, adjust as things progress Capture and Share examples of whatas going well and isnat throughout year even if your company already has establish feedback or performance Review process, you can easily map this system onto that process. I find that there's lot of room for managers to have a more bespoke, personal approach that persists through cycles and organizational changes. Don't just take forms and talking points from on high and have perfunctory conversation. Put in legwork. Youall notice the impact immediately, and be on your way to becoming a better manager. Huge shout out to Vlad Loktev for too many things to name, including his contributions to this post, and to Helen Sims, Yelena Rachitsky, Eric Ruth, and Brett Hellman for reviewing early drafts.

Development

The Soviet Navy purchased a number of Bofors 25 mm Model 1933 guns in 1935, Trials of the weapon were successful and it was decided to develop a 45 mm version of the weapon designated 49-K. Development under guidance of leading Soviet designers M. N. Loginov, I. Lyamin and L. V. Lyuliev was successful, but army think that 45 mm calibre was little too large for automatic field weapon. In January 1938, Artillery Factory Number 8 in Sverdlovsk was ordered to develop a 37 mm weapon based on the same design. The task was fulfil by chief designer of Factory Mikhail Loginov and his assistant Lev Loktev. Firing trials of new 61-K were conducted in October 1938. Competitive firing trials were conducted in 1940 between 61-K and Bofors 40 mm / 56. They found that there were no substantial differences between them.
